چکیده

هدف: هدف از انجام پژوهش بررسی رابطه بین فلات­زدگی شغلی و آوای سازمانی کارکنان آموزش و پرورش بود.
روش شناسی: پژوهش حاضر از نظر هدف کاربردی و از نظر روش اجرا، توصیفی از نوع همبستگی است. جامعه آماری شامل کلیه­ی کارکنان آموزش و پرورش شهرستان مهر استان فارس در سال تحصیلی 400-1399 به تعداد 510 نفر که بر اساس جدول مورگان نمونه 220 نفری با روش نمونه­گیری تصادفی ساده انتخاب گردید. داده­های پژوهش با استفاده از پرسشنامه محقق ساخته فلات­زدگی شغلی و پرسشنامه استاندارد آوای سازمانی (Hames,2012) جمع­آوری گردید. در پژوهش حاضر از روایی همگرا با استفاده از واریانس استخراج شده که برای همه متغیرها بالاتر از 6/0 بود و پایایی پرسشنامه­ها با استفاده از روش آلفای کرونباخ در پرسشنامه فلات­ سازمانی (82/0) و پرسشنامه آوای سازمانی (78/0) محاسبه گردید. جهت تجزیه و تحلیل تحلیل داده­ها از آزمون­های ضریب همبستگی اسپیرمن، من ویتنی، کروسکال­والیس و فریدمن در نرم افزار آماری21  SPSS استفاده شد.
یافته­ها: نشان داد که بین فلات ساختاری و زیستی با آوای سازمانی همبستگی منفی و معنادار وجود داشت. (05/0>p) و بین فلات محتوایی با آوای سازمانی رابطه­ی معناداری وجود نداشت( 05/0p>). آزمون های من­ویتنی و کروسکال­والیس نشان داد که تحصیلات، سن و جنسیت بر روی فلات­زدگی شغلی و آوای سازمانی اثر معناداری نداشت(05/0p>). براساس آزمون فریدمن فلات ساختاری بیشترین و فلات زیستی کمترین میانگین را داشت. (05/0>p).
بحث و نتیجه ­گیری: نتایج نهایی پژوهش نشان داد که انواع فلات­زدگی شغلی رابطه­ی متفاوتی با آوای سازمانی کارکنان داشتند که میزان این رابطه در کارکنان با تحصیلات، سن و جنسیت ارتباطی نداشت. با توجه به اهمیت موضوع لازم است مدیران در جهت تقویت آوای سازمانی، انگیزه­های لازم را ایجاد کنند.

Purpose: The purpose of the research was to investigate the relationship between job burnout and organizational voice of education workers.
Methodology: The current research is a descriptive correlation type in terms of practical purpose and implementation method. The statistical population includes all education workers of Mehr city, Fars province, in the academic year 2020-21, numbering 510 people, based on Morgan's table, a sample of 220 people was selected by simple random sampling method. The data of the research was collected using the researcher-made occupational plateau questionnaire and the organizational voice standard questionnaire (Hames, 2012). In the current research, the convergent validity was extracted using the variance, which was higher than 0.6 for all variables, and the reliability of the questionnaires was determined using the Cronbach's alpha method in the organizational plateau questionnaire (0.82) and the organizational voice questionnaire (0.78). 0) was calculated. In order to analyze the data, Spearman, Mann-Whitney, Kruskal-Wallis and Friedman correlation coefficient tests were used in SPSS 21 statistical software.
Findings: It showed that there was a negative and significant correlation between structural and biological plateau and organizational voice. (p>0.05) and there was no significant relationship between content plateau and organizational voice (p>0.05). Mann-Whitney and Kruskal-Wallis tests showed that education, age and gender had no significant effect on job satisfaction and organizational voice (p>0.05). According to the Friedman test, structural plateau had the highest mean and biological plateau had the lowest mean. (p<0.05).
Conclusion: The final results of the research showed that the types of job burnout had a different relationship with the organizational voice of employees, and the level of this relationship in employees was not related to education, age and gender. Considering the importance of the issue, it is necessary for managers to create the necessary motivations in order to strengthen the organizational voice.
