چکیده

هدف: هدف پژوهش حاضر ارائه الگوی شایستگی برای مدیران دانشگاه آزاد اسلامی بود.
روش شناسی: رویکرد پژوهش حاضر آمیخته(کیفی- کمّی) و از نظر هدف، پژوهشی کاربردی بود. مشارکت کنندگان بخش کیفی، اعضای هیئت علمی دانشگاه در دانشگاه آزاد خراسان رضوی بودند که با روش نمونه‌گیری هدفمند 15 نفر مورد مصاحبه قرار گرفتند. متون مصاحبه‌ها با روش تحلیل مضمون و با نرم‌افزار Maxqda تحلیل شدند. جامعه آماری در بخش کمّی کلیه اعضای هیئت علمی دانشگاه­های آزاد خراسان رضوی (10 واحد) به تعداد 1092 نفر در سال 1398 بودند که حجم نمونه 284 نفر با روش نمونه‌گیری تصادفی انتخاب شدند. ابزار پژوهش، پرسشنامه‌ای بود که مطابق یافته‌های کیفی تدوین شد و روایی آن به شکل صوری و پایایی با آزمون آلفای کرونباخ حاصل شد. برای تجزیه و تحلیل داده‌ها از معادلات ساختاری- تفسیری با نرم‌افزار MICMAC جهت تدوین الگوی مفهومی و برای اعتبارسنجی الگو از معادلات ساختاری با نرم‌افزار Smart pls استفاده شد.
یافته‌ها: نتایج نشان داد شایستگی مدیران دانشگاه آزاد اسلامی در 7 مؤلفه(شایستگی ارتباطی انسانی، شایستگی ادراکی، شایستگی مدیریتی، شایستگی حرفه‌ای، شایستگی اعتقادی و ارزشی، شایستگی فردی و شایستگی سازمانی) و 47 شاخص قابل طبقه‌بندی است. نتایج معادلات ساختاری با رویکرد Smart pls نیز نشان داد مجموعه متغیرهای الگو توانستند به میزان 75/0 واریانس شایستگی را پیش بینی کنند. برازش کلی مدل نیز  37/0=GOF حاصل شد که نشان دهنده مطلوبیت کلی مدل است.
بحث و نتیجه‌گیری: بر اساس یافته های پژوهش می‌توان نتیجه گرفت در الگوی ارائه شده، مؤلفه‌ شایستگی اعتقادی- ارزشی متغیر بنیادی است که بر سایر سطوح شایستگی‌ اثرگذار است، لذا توجه به این شایستگی برای انتخاب مدیران دانشگاه آزاد اسلامی قابل توجه است.

purpose: The present paper aimed at Presenting the competency model of the managers of Islamic Azad University of Khorasan Razavi.
Methodology: This was an applied research with mixed (qualitative-quantitative) approach. Participants of the qualitative part included the faculty members of the Islamic Azad Universities of Khorasan Razavi(10 units), out of which 15 people, selected through purposive sampling, were interviewed. Interview texts were analyzed by content analysis and Maxqda software. Statistical population of the quantitative part included all faculty members (1092 people) of the Islamic Azad Universities of Khorasan Razavi, out of which 284 were selected through random sampling. The research tool was a questionnaire formulated based on the qualitative results, which had face validity and its reliability was obtained by Cronbach’s alpha test. To analyze the data, structural-interpretive equations in MICMAC were used to prepare a conceptual model. Also, structural equations in Smart pls were used to validate the model.
Findings: The results showed that the competency of heads and deputies of the Islamic Azad University can be classified into 7 components (human communication competence, perceived competence, managerial competence, professional competence, belief-value competence, personal competence, and organizational competence) and 47 indices. Moreover, the results of structural equations in Smart pls showed that the model’s variable set could predict variance of competency as 0.75. Goodness of fit of the model was 0.37, indicating its overall desirability.
Conclusion: Based on the research findings, it can be concluded that in the presented model, the component of belief-value competence is a fundamental variable that affects other levels of competence, so it is important to pay attention to this competence for selecting managers of Islamic Azad University.
