چکیده

هدف: پژوهش حاضر باهدف طراحی مدل افزایش عدالت سازمانی با رویکرد ارزش‌های فرهنگی اخلاقی در کارکنان آموزش‌وپرورش انجام شد.
روش شناسی: این مطالعه ازنظر هدف کاربردی و ازنظر شیوه اجرا آمیخته (کیفی و کمی) بود. جامعه پژوهش در بخش کیفی خبرگان مدیران و معاونان نواحی هفت‌گانه آموزش ‌و پرورش شهرمشهد و دربخش کمی کارکنان آموزش ‌و پرورش نواحی هفت‌گانه شهر مشهد درسال تحصیلی 99-1398 بودند. نمونه پژوهش در بخش کیفی 30نفر بودند که طبق اصل اشباع نظری باروش نمونه‌گیری دردسترس انتخاب و دربخش کمی 257نفر بودند که با روش نمونه‌گیری تصادفی طبقه‌ای انتخاب شدند. داده‌ها با روش‌های فیش‌برداری، مصاحبه و پرسشنامه محقق ساخته جمع‌آوری شدند که روایی صوری و سازه تائید و پایایی آن با روش آلفای کرونباخ برای همه ابعاد بالاتراز 80/0بدست آمد. داده‌های بخش کیفی با روش دلفی و داده‌های بخش کمی با شاخص‌های آمار توصیفی و معادلات ساختاری درنرم‌افزارهای SPSS-26تحلیل شدند.
یافته‌ها: یافته‌های بخش کیفی نشان داد که عدالت سازمانی دارای 4 مؤلفه توزیعی (4زیرمقیاس)، رویه‌ای (3زیرمقیاس)، تعاملی (2زیرمقیاس) و زبانی (2زیرمقیاس) و ارزش‌های فرهنگی اخلاقی دارای چهار مؤلفه ارزش‌های فرهنگی (3زیرمقیاس)، رهبری اخلاقی (4زیرمقیاس)، اخلاق حرفه‌ای (3زیرمقیاس) و جو اخلاقی (2زیرمقیاس) بود. یافته‌های بخش کمی نشان داد که مؤلفه‌های هردو عامل تائید شد، زیرمقیاس‌ها و مؤلفه‌ها بر مدل افزایش عدالت سازمانی با رویکرد ارزش‌های فرهنگی اخلاقی اثر معناداری داشتند و مدل دارای شاخص‌های برازندگی مناسبی بود.
بحث و نتیجه‌گیری: بر اساس یافته های پژوهش، مدل نهایی افزایش عدالت سازمانی بارویکرد ارزش‌های فرهنگی اخلاقی در کارکنان آموزش ‌و پرورش طراحی شد که این مدل می‌تواند برای متخصصان آموزش ‌و پرورش تلویحات کاربردی داشته باشد و ازآن‌جهت بهبود سازمان آموزش ‌و پرورش بهره ببرند.

چکیده [English]

Purpose: The aim of this research was designing a model for increasing organizational justice with the approach of cultural ethical values in education staff.
Methodology: This study was applied in terms of purpose and combined (qualitative and quantitative) in terms of implementation method. The research population in the qualitative section was the managers and deputies of the weekly districts of Mashhad and in the quantitative section were the education staff of the weekly districts of Mashhad in the 2019-20 academic years. The research sample in the qualitative section was 30 people who were selected according to the principle of theoretical saturation by available sampling method and in the quantitative section were 257 people who were selected by stratified random sampling method. Data were collected by methods of phishing, interviews and researcher-made questionnaire whose face validity and structure were confirmed and its reliability was obtained by Cronbach's alpha method for all dimensions above 0.80. Data of in the qualitative section were analyzed by Delphi method and in the quantitative section were analyzed by descriptive statistical indicators and structural equations in SPSS-26 software.
Findings: The findings of the qualitative section showed that organizational justice has four components of distributive (4 subscales), procedural (3 subscales), interactive (2 subscales) and linguistic (2 subscales) and cultural ethical values has four components of cultural values (3 subscales), ethical leadership (4 subscales), professional ethics (3 subscales) and ethical atmosphere (2 subscales). The findings of the quantitative section showed that the components of both factors were confirmed, subscales and components had a significant effect on the model of increasing organizational justice with the approach of cultural ethical values and the model had appropriate fitness indicators.
Conclusion: Based on the results, the final model of increasing organizational justice with the approach of cultural ethical values in education staff that this model can have practical implications for education professionals and use it to improve the education organization.
